Keeping the organization running effectively means helping employees cope with those changes. But for most people change and adversity are difficult paths to traverse, especially in our work settings where the challenges may abruptly alter the course of one’s career and lifestyle. Employees fear losing their jobs or get transferred to unfamiliar positions. Little control over workplace events triggers increased tension, uncertainty, anger and other forms of job stress. This paper will discuss responses to organizational change events, addressing the uncertainty during changes in the workplace and approaches to leadership managing changes. Excelsior College BUS 322 Organizational Change Management Research Outline: Recipients’ responses to organizational change Topic sentence: The manner in which employees respond to changes has a strong impact on the organization, the change, and its outcomes. Supporting detail: “Change events trigger emotional episodes by evoking affective processes intertwined with cognitive appraisals that affect change recipients’ behavioral responses to the change events” (Oreg & Bartunek, 2018). Supporting detail: In order for managers to support change initiative they must take proactive steps to avoid burnout of their employees. (Fraham & Brown, 2007). Supporting detail: Negatively responding to changes may result in a high turnover rate of employees, forcing an organization to incur additional costs for recruiting and training new employees (Oreg & Bartunke, 2018). Explanation of evidence: Changes in the workplace are inevitable. Research shows that recipients have an emotional response to changes, whether positive or negative. To understand the emotional respond, one must have a clear understanding of the cognitive process that affect one’s behavior. Addressing the uncertainty during changes in the workplace Topic sentence : Uncertainty is a major consequence of organizational change for employees and yet there still remains a lack of understanding regarding the process through which managers address these uncertainties. Supporting detail : Even though employees are complying with the changes that are occurring and are following the guidelines for the changes, upper management is still left unsatisfied with end results. “Various reasons are posited for this lack of success from the failure to involve all organizational players in the change process to improper management strategies during the implementation” (Parsells, 2017). Supporting detail : “The prevalence of uncertainty and confusion causes a heightened need for sense making during this time- a need to develop plausible rationale for ongoing events” (Parsells, 2017). Managers must use interpersonal communication to assist in clarifying any doubts a member of the team may be experiencing. Supporting detail : Communication alone is not enough to help with the uncertainty of changes in the workplace, manager must be able to employ proper communication strategies during the organizational change in order to be successful in the change initiative (Parsells, 2017). Explanation of evidence: During the early stages of planning and development involvement and support of key players is important, along with a critical need for communication during the implementation phase where much uncertainty and confusion can occur. Supporting detail: “An effective leader encourages change, while supporting communication in a comfortable atmosphere (Lumbers, 2018). Supporting detail: Changes within an organization are complex with a range of task at hand that will often involve several leaders from different departments, because each task may differ, it is crucial for the leader to identify the suitable leadership approach for their taskings. Supporting detail: It is also important to point out that once a leader has full understanding of their task, upper management must give the required space to lead and implement the changes. Explanation of evidence: Leaders must remain flexible and adaptable, they must competent enough to identify the appropriate leadership style to support the implementation of change. They must also have the right set of skills to be able to identify any resistance to change and address it tactfully. Conclusion It is clear that change in the workplace is inevitable, receptivity of employees to organizational change is emerging and significant issue for those involved in creating successful change implementation strategies. Understanding both the negative and positive emotional responses from employees will have a long-lasting impact on the organization as a whole. One of the side effects to organizational changes is uncertainty among the employees, managers must address these fears of their subordinates and show an understanding of their mixed feelings.
